VUCA时代,如何激发员工的工作幸福感,从而产生工作场所的主动性行为,日渐成为学界与业界亟待解决的问题。文章基于资源保存理论,构建有调节的中介作用模型,旨在探究休闲重塑作为非工作场所自主行为是否以及如何影响员工的工作幸福感。基于多时点追踪的663份有效样本实证研究发现:休闲重塑显著正向影响员工的工作幸福感;工作繁荣与工作倦怠在休闲重塑和工作幸福感之间起显著中介作用;自我控制需求调节休闲重塑对工作繁荣与工作倦怠的直接影响以及通过两者对工作幸福感的间接作用,自我控制需求水平越高,其直接影响与间接作用越强。从而为员工工作幸福感提升的管理实践与自我休闲管理提供理论依据与决策借鉴。
Abstract:In the VUCA era' how to stimulate employees' work well-being and subsequently foster proactive workplace behaviors has become an increasingly pressing issue for both academia and industry. Grounded in Conservation of Resources theory'this study constructs a moderated mediation model to investigate whether and how leisure crafting' as a form of off-job autonomous behavior' influences employees' work well-being. Based on empirical data from 663 valid questionnaires collected at multiple time points' the findings reveal that leisure crafting significantly positively affects work well-being. Thriving at work and job burnout play significant mediating roles in the relationship between leisure crafting and work well-being. Furthermore' the need for self-control moderates the direct effects of leisure crafting on thriving at work and job burnout' as well as the subsequent indirect effects on work well-being. Specifically' a higher level of need for self-control strengthens both the direct and indirect effects. These results provide a theoretical foundation and practical insights for management practices aimed at enhancing employee work well-being and for individuals' self-management of leisure activities.
