下属感激表达对领导者纳谏的影响——基于道德情感视角

摘要:

如何处理好领导与下属之间的关系以达成上下级之间的良性互动循环一直是备受人们关注的话题。鉴于此,基于道德情感理论,以215份领导—下属的配对数据为样本,采用分层回归的分析方法,考察了下属对领导感激表达对领导纳谏的影响,并检验了领导亲社会动机的中介作用和领导道德认同的调节作用。研究发现:下属感激表达对领导纳谏有正向影响;领导亲社会动机在下属感激表达与领导纳谏之间起中介作用;领导道德认同在下属感激表达和领导亲社会动机之间起正向调节作用;领导道德认同调节了下属感激表达通过领导亲社会动机对领导纳谏影响的中介过程,从而表现出有调节的中介作用。

Abstract:

How to handle the relationship between leaders and subordinates well to achieve a virtuous cycle of interaction has always been a topic of great concern. In view of this, based on moral affect theory, this study uses 215 dyads of leader-subordinate samples and hierarchical regression analysis to investigate the impact of subordinate gratitude expression on voice endorsement, and examines the mediating effect of leader prosocial motivation and the moderating effect of leader moral identity. The results show that subordinate gratitude expression has a positive impact on voice endorsement. Leader prosocial motivation plays a mediating role between subordinate gratitude expression and voice endorsement. Leader moral identity positively moderates the relationship between subordinate gratitude expression and leader prosocial motivation. Leader moral identity moderates the mediating effect of subordinate gratitude expression on the influence of leader prosocial motivation on voice endorsement, thus demonstrating a moderated mediation effect.
