越被授权越“躺平”?领导者授权与追随者期待一致性对职场“躺平”的影响

摘要:

文章基于内隐领导理论,通过两项研究探讨了追随者对授权型领导的期待与授权型领导水平的匹配程度对职场“躺平”的影响。情景模拟实验和多项式回归与响应面分析的结果表明,领导者的授权水平与追随者的期待越一致,追随者的躺平倾向和职业倦怠越低,越容易出现主动性行为。当授权型领导水平不符合追随者的期待时,无论是授权不足还是强行授权,追随者的躺平倾向和职业倦怠更高,主动性行为更少。研究结果揭示了追随者期待在授权型领导力产生过程中的作用,同时也从领导力角度(授权型领导)为组织如何应对职场“躺平”提供了实践启示。

Abstract:

Based on implicit leadership theory,this article investigates through two studies the impact of the congruence between followers'expectations of empowering leadership and the actual level of such leadership on workplace “lying flat.”Results from scenario-based experiments and polynomial regression with response surface analysis demonstrate that greater alignment between leaders'empowerment behaviors and followers'expectations is associated with lower tendencies toward “lying flat” and reduced job burnout,while promoting proactive behaviors.When empowering leadership fails to meet followers'expectations,whether through under-empowerment or over-empowerment,followers exhibit higher tendencies toward “lying flat,”increased job burnout,and fewer proactive behaviors.These findings highlight the role of follower expectations in the effectiveness of empowering leadership and offer practical insights for organizations seeking to address workplace “lying flat” from a leadership (empowering leadership) perspective.
