企业社交媒体使用对员工敏捷性的影响机理研究:基于自我决定理论视角

摘要:

以企业社交媒体(Enterprise Social Media, ESM)为代表的数字技术为提升员工敏捷性以应对动荡的市场环境带来了可能,而当前学界对于ESM的使用如何影响员工敏捷性还未形成一致观点,其影响机制仍有待明晰。基于自我决定理论,探讨工作导向的ESM使用和社交导向的ESM使用对员工敏捷性的影响机理,及任务复杂性的调节效应。通过对309份多时点、多来源的问卷数据进行结构方程检验,结果表明,工作导向的ESM使用能通过满足员工的三种基本心理需求以提升敏捷性,而社交导向的ESM使用只能通过满足员工的关系需求和胜任需求来提升敏捷性;任务复杂性对工作导向的ESM使用与三种基本心理需求满足的关系具有显著的调节作用,且对社交导向的ESM使用与员工关系需求的满足也有显著的调节作用。研究结果拓展了ESM使用与员工敏捷性关系的现有研究,也为企业指导员工有效运用ESM提升敏捷性提供了实践启示。

Abstract:

Digital technologies, represented by Enterprise Social Media( ESM), offer the potential to enhance employee agilityin response to a turbulent market environment. However, academic research has yet to reach a consensus on how ESM use affectsemployee agility, and its underlying mechanisms remain unclear. Grounded in self-determination theory, this study investigates theinfluence mechanisms of work-oriented and social-oriented ESM use on employee agility, as well as the moderating role of taskcomplexity. Using structural equation modeling on data from 309 multi-wave, multi-source matched questionnaires, the resultsindicate that work-oriented ESM use enhances agility by satisfying all three basic psychological needs( autonomy, competence, andrelatedness), whereas social-oriented ESM use improves agility only by fulfilling the needs for relatedness and competence.Furthermore, task complexity significantly moderates the relationship between work-oriented ESM use and the satisfaction of the threebasic psychological needs, and also moderates the relationship between social-oriented ESM use and the satisfaction of the need forrelatedness. These findings extend existing research on the relationship between ESM use and employee agility and provide practicalinsights for organizations seeking to guide employees in using ESM effectively to enhance agility.
